ING was a classic, hierarchical organization that was going to work agile, without direct managers. How do you make "performance management" fit that? 

Requirements
At both Freshheads and ING, the goal of agile working is to achieve continuous optimization. Continuous development at the person, team and organizational level are thus the logical catalyst of performance

Current situation
Performance "management" has given way to performance "improvement. By working short-cycle with feedback within and between teams, the contribution of each team member is transparent and of added value. If someone stagnates, for whatever reason, support can be provided. People thus truly experience their own contribution and grow in their talents.  

Learning moments?
A growth mindset also starts with yourself. Should HR have everything figured out and predicted in advance? No, that's not how it works in an agile environment. HR also continues to learn and improve. And feedback provides essential input for that too.
